In the first six months of beginning a role as a nurse manager, an assessment of the workplace including the role of the union is important. Knowledge of past relationships between manager, staff particularly union workers are key elements to consider. A nurse manager must learn to create a unified environment. The purpose of this paper is to discuss how I will develop my role as a nurse manager in the first six months using the following tools: observation, changes on the nursing unit, staff motivation, scheduling, ethics and mentoring. It is important to motivate staff and earn their respect. Motivating staff starts with simple acknowledgement. For example, I might say to one of my workers, “I like how you exhibit good team work, Jane”. Employees like to be recognized for their work and abilities. Recognition also includes providing regular feedback about their performances, which promotes staff motivation. As a manager, motivating staff will hopefully allow me to earn his or her respect through genuine compliments, frequent acknowledgment of strong attributes, while focusing less on negative attributes, and involving my staff in the decision making process. Staren (2009) says, “Staff members work harder for managers they like and respect. In addition to the evident interpersonal skills of being approachable, friendly, and polite, the manager must ensure that he is behaving in a manner that will engender trust and admiration” (para.16). I want to be that manager whose staff will work hard for him. I also want to be the manager that when I call my staff to ask if they can come to work because the facility is short staffed, he or she will come because of me. As we begin our nursing career, it is vital to have an experienced preceptor to guide a new graduate nurse to becoming an accomplished and knowledgeable nurse. It just doesn’t take experience to make a good nurse preceptor but one that possesses qualities such as being patient, knowledgeable, give constructive feedback, and able to be a supportive role model. As stated by Korzon and Trimmer, “A supportive preceptorship relationship is a well-established primary support mechanism aimed at the successful integration of new nurse” (p.14). This statement doesn’t only apply to new nurses but nurses that are joining a new organization or a nursing specialty.
In healthcare it is very important to have strong leaders, especially in the nursing profession. A nurse leader typically uses several styles of leadership depending on the situation presented; this is known as situational leadership. It is important that the professional nurse choose the right style of leadership for any given situation to ensure their employees are performing at their highest potential. Depending on which leadership style a nurse leader uses, it can affect staff retention and the morale of the employees as well as nurse job satisfaction (Azaare & Gross, 2011.) “Nursing leaders have the responsibility to create and maintain a work environment which not only promotes positive patient outcomes but also positively influences teams and individual nurses” (Malloy & Penprase, 2010.) Let’s explore two different leadership styles and discuss how they can enhance or diminish the nursing process.
As Finkelman (2006) stated, “Mentoring, and important career development to that can be used by nurses any type of set or specialty, can be used to develop the critical leadership skills needed by nurses. All successful leaders have had mentors are our mentors” (Finkelman,2006, p. 390).
Nurse’s can demonstrate leadership by facilitating outstanding care to patients and it is related to how one’s values and behavior affect others. What defines leadership is when someone has the capability to lead an organization or a group of people. Manager should not be afraid to invest time into their employees. In order to be an effective leader, managers should work to build meaningful relationships with their employees. A few ways a manger can motivate their employees is to be a trustworthy leader, create opportunities for advance, and being genuinely concerned about the happiness of one’s employees. When employees feel that their managers have their best interest in mind, they are more willing to work at their full potential (Llopis, 2012). The nursing profession has changed drastically over time. The roles and responsibilities that nurses take on have increased and become far more complicated. Nurses are managers, leaders, supervisors and have become experts in many areas of care. Every day nurses are faced with the task of improving and strengthening professional leadership within their work environment. Managing good quality and eliminating risk is the major challenge in health care. All members of the team must work together to accomplish outstanding patient care. Budget cuts and nursing shortage in all areas of health care leads to less licensed staff, where use of unlicensed personnel have been used widely, where delegation is not an option, but a necessity. Nurses must be aware of delegation guidelines, what tasks to delegate,when to delegate for the safety of patients, liability of nurses and the facility.
It is important for manager to understand that what motivates the individuals. There are different kinds of motivation theories which reveal that individuals are motivated by different factors. For example there is extrinsic motivation and intrinsic motivation (Amabile, 1993). Extrinsic motivation refers to the motivation that one has for the extrinsic rewards such as pay, status, power, etc. Then there are intrinsic motivating factors such as the chance to exercise one’s skills, the opportunity to learn and personal development. Research suggests that various factors motivate employees in a different degree depending on their nature. It would therefore be important for the manager to understand that what are the motivating factors for individual employees and then provide them incentives accordingly so that they can work in a more productive fashion. Once the individuals work with greater excitement and vigour it would automatically lead to better performance.
1) Motivate People. When we have to go to work, it’s nice to have someone who is a supervisor or manager keep you motivated on doing your best. When you do your best, it shows in your attitude and work performance. The difference between being motivated at work to do your best and not being motivated is no matter how much we like or hate our jobs we do them because we are paid, or the benefits that are attached to it. So why not have someone there who is going to support you on doing your best so it becomes more than just a paycheck, then not only get the reward of the paycheck but also the recognition for a job well done.
Summary As illustrated above the managers in our study can be located into one of the three groups depending on their perceived degree of conflict to enact their role and reconcile with it, in other words combine the managerial and professional dimensions of the hybrid role. The managers can be organized in the following way, namely; managers that (1) find the hybrid role rather easy and conflict free (2), others who experience it as challenging with a high degree of conflict, and lastly (3) managers that are ambivalent in their experience. These categories facilitate our understanding of how our managers experience their hybrid role, and may foremost serve a purpose on a rhetorical and theoretical level.
