Bullying, Avoidance Behavior and Conflicts at Work
The purpose of this essay is to examine how the incidence of bullying in the workplace can have a negative impact on conflict resolution issues due to avoidance reactions by the victims.
The theory background is based on a research conducted by Djurkovic, McCormack, & Casimir (2005), which related workplace bullying and victims' reactions, divided in three possible categories: assertiveness, avoidance, and seeking formal help. According to the results of this research, the avoidance reaction was the most common revealed (p. 451). Also Ayoko, Callan & Härtel (2003) related bullying and conflict events in the workplace as well as interpersonal relationship problems, their intensity, frequency and duration in the organizational environment. The outcomes of this research were also analyzed by showing that bullying can promote counterproductive behaviors as consequence of “frustration, aggression and humiliation” (p. 285). Another study that supports that idea was written by Vega & Comer (2005) which suggests that “most frequently victims of bullying are unassertive, conflict avoidant, and make little effort to be part of the group” (p. 106).

Conclusion
Workplace bullying is a reality within the organizations and may cause relationship conflicts. As a result of that, avoidance behavior of the victims is a common problem that impacts also in the productivity of the firm. In order to prevent the occurrence of bullying, it is mandatory for the human resources managers to cultivate a policy based in principles such as respect and politeness among the employees. Furthermore, it is suggested that other researches focus on the role of the organizational communication and extra activities, as gym, yoga, and others to help to combat the incidence of bullying in the workplace in a holistic way.

The psychoanalytic perspective (Erikson’s psychosocial stages), Sigmund Freud Ego or psychological defense mechanism, and behaviorism and social learning theory, are important to understanding adolescent bullying. In the psychoanalytic approach, development is discontinuous and as such occurs in stages where “people move through a series of stages in which they confront conflicts between biological drives and social expectations, and how these conflicts are resolved depends on the person’s ability to learn, to cope with others and cope with stress” (Berk 2010, p.15). According to Sigmund Freud from this theory, individuals use a mechanism called psychological defense mechanisms which when they feel an overpowering anxiety, the ego employs to protect themselves against unwanted, scary feelings or weaknesses within their psyche or consciousness. The use of these defense mechanisms can be useful sometimes and also hurtful at other times to us and others, which emanates as aggressive behavior e.g. bullying [2]. According to Erikson, a “basic psychological conflict which is resolved along a scale from positive to negative determines a healthy or maladaptive outcomes of each stage” [Berk 2010, p.16], in other words as the child grows and goes through each of the psychosocial stages, he or she negotiates new cognitive and emotional experiences which enables him or her to pass through the stage with either a positive or negative outcome. Not only is it already hard to be a teenager, but having to deal with constant teasing and harassment is just something no one needs. There is a point in life where bullying can become so terrifying that students will rather stay at home than have to face their bully. Darnell “Dynasty” Young is a 17 year old gay teen who has gone through every possible way to stop his bullies from harassing him. His mother has tried everything but hasn’t been able to put a stop to it. Until one day, Young’s mother bought Darnell a stun gun. His mother told him to bring it to school and when the bullies began to torment him to take it out. He did just that, he did not actually shoot anyone he just waved it up in the air to intimidate his bullies. He not only got suspended but he also got arrested, yet the six boys teasing him and calling him names received no punishment whatsoever. (CNN) Young is one of the many kids that go through this type of abuse in a place where they should feel safe. This is an example of the school failing to do anything to prevent this kind of behavior, even after the parents try to intervene. This is also a great example of parents failing to implement high behavior standards by enforcing them to retaliate. Parents should be there to advice a peaceful way of resolving this in a non violent way not give them the weapon. By implementing prevention programs such as activities that help fight bullying can ultimately lead to the end of this horrific thing some kids face each day.
Downplaying bullying, saying things like “He was just joking around”, and “Don’t take things so seriously” can have serious repercussions. Some people are more fragile than others and react to this type of treatment with anger or violence. On the other hand, there are managers who rule with an iron hand and sometimes this pressure can cause an employee to crack.

Social media can be used as a tool to stop bullying by educating parents and kids about what bullying is. Society needs to make everyone aware by creating social cohesion among citizens. Involvement of people through different organizations and social media is crucial to stop bullying.

Bullying has always been a problem within the past century and has become an epidemic. However, because of social media people are becoming more aware of the issues associated with bullying and how it has become a trend in today’s society. You turn on the news and you are hearing about kids being bullied and the end result is suicide. Bullying is occurring worldwide. Not only is it happening in our schools and social networks, but also in the work place. The various types of bullying that exist and the attempt to entirely eliminate them is not achievable because of individual and environmental factors.
Employee harassment includes bullying, offensive jokes, intimidation, insults, circulating offending materials as well as public humiliation to an employee. Workplace harassment is against the ethics and code of conduct in any business setup. It greatly affects and kills the employees working spirit. As a result, their poor performance would economically lower the the firm productivity (Twomey, 2010).
Bullying behavior does not originate from behavioral influences alone. In fact, biological factors for bullying show up in 61% for those prone to this behavior (Ball et al, 2018). Any person can be the victim of bullying, not just children. Bullying causes many issues, physically, emotionally, and mentally, not only for the victim, but for their entire families as well. Bullying can lead to mental health, social problems, emotional problems and even death. Children who are bullied are at increased risk for mental health problems, including depression, anxiety, and problems adjusting to school. Question is why do people bully each other? They are doing that to be attractive, however children and adolescents who are bullies are at increased risk for using drugs, and other substances and violence to others later in life.
